Player spawned in my youth with:

Ambition=14
Loyalty=6
Professionalism=14

Player now (age 22) has:

Ambition=5
Loyalty=1
Professionalism=4

How does this happen and what can I do about it?

The squad and staff around him can also have an effect.. as well what shaun said above

Did you start playing them excessively before they turned 18? Are they on a large contract now? These are both factors that can severely impact hidden attributes - for newgens anyway.

It's the contract. I indeed gave him a huge contract(from ± €250k/month to ± €650k/month).
Offered one my CD's also a huge payrise and after he accepted, some of his hidden attributes (ambition and professionalism) also dropped somewhat.

Mentoring tends not to have too significant effects, only a small jump - one attribute point per hidden statistic.

So what's the best solution for something like this? I definitely wanna avoid it happening to me.

Monitor their game time very carefully, think Foden at City. Brine them in with substitute appearances at 18 and ensure you don't start them too often. If they play a full season starting at 17/18 and get a bumper contract - it tends to be the case that naturally their demands are astronomical. Accepting the contract tends to decrease their personality and also playing them in too important games too young. For example, a 16 year old scored the winner in a UCL final for me and his professionalism fell of a cliff despite not giving them a new contract.

I tend to negate any of this by giving them an optional 3 year extension on their very first contract so they won't need a new contract anytime soon.
